Carey Nieuwhof
Developing Leaders
About The Episode
In this episode of Leaders in Living Rooms, Sean Morgan sits down with Carey Nieuwhof to unpack one of the most significant moments facing the Church today: a rising Gen Z openness to faith paired with a looming leadership and succession crisis. Drawing from recent data, lived experience, and decades of leadership development, Carey challenges older generations to release authority sooner, create real opportunities for younger leaders, and rethink how leadership is developed—not just trained. The conversation also tackles under-discussed trends, including the quiet disengagement of women from church life, the creator economy’s impact on ministry, and what it truly means to build organizations that grow beyond their founders.
Welcome to Episode 152 of the Leaders in Living Rooms Podcast with Sean Morgan.
Insights from Carey
- Movements Almost Always Begin With the Young—But They Need Space
Every generation redefines adulthood and challenges the status quo. What’s different now is that Gen Z isn’t just rejecting church—they’re increasingly drawn to Jesus because they’re tired of what culture offers. The opportunity is real, but it requires older leaders to recognize potential early and make room for responsibility sooner than feels comfortable.
- The Church Is Holding the Keys—And Hanging On Too Long
One of the most sobering insights from the conversation is that many churches delay leadership trust far longer than other sectors. Millennials are now approaching 50, yet are still often viewed as “not ready.” Carey argues this hesitation isn’t about calling—it’s often about identity, finances, or fear of letting go.
- Leadership Development Requires Real Authority, Not Just Training
Leadership doesn’t develop in classrooms alone. It forms when people are entrusted with meaningful responsibility. When churches only offer safe, limited roles, younger leaders often take their gifts elsewhere—building platforms, audiences, and influence outside the church.
- The Creator Economy Is a Missed Opportunity
Many churches have influencers, creatives, and builders in their congregations—but lack categories for their gifts. Asking a TikTok creator or AI developer to simply “serve on Sunday” misses the opportunity to disciple and deploy their actual skill set for kingdom impact.
- Jesus Didn’t Treat Everyone the Same—and Neither Should Leaders
Healthy leadership isn’t favoritism; it’s stewardship. Jesus invested deeply in a few because of their readiness and potential. Churches that are willing to intentionally invest in high-capacity leaders—without guilt—often multiply impact far beyond their size.
- Women Are Quietly Disengaging—and Leaders Need to Pay Attention
While men’s church engagement has increased post-COVID, women’s participation has stagnated or declined. Carey highlights contributing factors including political polarization, church scandals, lack of safety, and feeling undervalued or restricted. Regardless of theological position, disrespect and marginalization have no biblical basis—and churches must reckon with this reality.
- Level Three Leadership Is the Real Goal
Carey outlines three leadership stages:
- Level One: Nothing runs without you
- Level Two: Things run without you
- Level Three: Things grow without you
True success is measured not by longevity in the role, but by whether the organization thrives after you’ve stepped aside.
- Capacity Is Built Through Rhythms, Not Pressure
Leaders often have a higher capacity than their teams—but expecting others to match that pace leads to burnout. Sustainable leadership development requires clarity, autonomy, healthy rhythms, and clearly defined “sprint seasons” with a finish line.
